Job Descriptions Are Broken and They're Costing You Your Best Candidates

Most job descriptions aren't descriptions at all. They're wish lists — a stack of requirements assembled by committee, padded with "nice to haves" until they read like a checklist for a unicorn that doesn't exist.
The problem is what that checklist does to your pipeline before a single interview happens.
Research on hiring behavior has shown a consistent pattern: strong candidates, especially women and underrepresented groups, tend to self-select out of applying if they don't meet every listed qualification, while less-qualified candidates apply anyway. So the job description isn't just failing to attract your best candidates — it's actively filtering them out before they ever reach a recruiter's desk.
Add in vague, jargon-heavy requirements like "rockstar," "wear many hats," or "5+ years in a role that's existed for three," and you've built a filter that rewards guessing over genuine fit.
The fix isn't lowering your standards. It's separating what's actually required from what's aspirational, writing in language that describes the real day-to-day instead of buzzwords, and being honest about what success in the role actually looks like. A job description should read like an invitation, not an obstacle course.
Companies that treat the job description as a marketing tool — not a legal CYA document — consistently see stronger, more diverse applicant pools and faster time-to-fill. The best candidates aren't hiding. They're just reading your job posting and deciding it's not for them.
