Why Schools Deserve Better When It Comes to Leadership Hiring

Attributed to: Jeff Ptalis
I’ve lost count of how many times a board member has leaned across the table and said, “We just need someone who gets us.” It doesn’t matter if it’s a small private school, a charter network, or a university with a century of history. The concern is always the same. They don’t just need a résumé. They need the right person to carry their mission forward.
The problem is that education is at a crossroads right now. Veteran heads of school are retiring. University presidents are stepping down. Boards are juggling enrollment dips, rising costs, faculty retention, and fundraising pressures all at once. In the middle of that, they’re trying to find leadership that feels both safe and visionary.
Here’s the truth nobody likes to say out loud: schools are families, but they’re also businesses. You have to care about culture, but you also have to keep the lights on. That means the next head of school or dean you hire needs more than a heart for education. They need the skills to manage budgets, attract families, build donor trust, and lead faculty through change.
That’s why education recruiting firms exist, and why we built Merraine Group the way we did. Hiring in education is different. It’s not like filling a corporate role. It’s about protecting legacies, strengthening communities, and making sure students have a place where they can thrive.
One of my favorite searches we’ve done was for a private day school that was in trouble. Enrollment had been flat for years, and the board was quietly worried they wouldn’t recover. The outgoing head was kind and beloved, but not a strategist. The community was anxious, wondering if a new leader would change everything they loved.
We spent time listening to parents, teachers, and alumni before we ever touched a candidate list. What came out of those conversations was clear: the school needed someone who could honor its traditions while bringing fresh energy to fundraising and outreach. Eventually, we found a leader who had both qualities—an educator at heart and a strategist who treated the school like the family-business hybrid it truly is. Within a year, enrollment was climbing again, donor support grew, and the warm culture was still intact.
That’s what makes this work meaningful. Helping a school find the right leader isn’t just business. It’s community-building. It’s making sure kids feel supported, teachers feel valued, and families feel proud of the choice they’ve made.
If you’re reading this because you’re searching for education recruiting firms or exploring executive search for schools and universities, here’s my advice: don’t settle. Don’t rush to fill a role with the most convenient candidate. Your students, faculty, and families deserve someone who can balance both the heart and the head of education.

We connect leading organizations with exceptional talent.
