What Venture-Backed Companies Get Wrong About Executive Hiring

Most startup founders don't wake up thinking about executive hiring.
They're thinking about customers.
Product development.
Revenue growth.
Fundraising.
The countless decisions that determine whether a company survives another year.
That's understandable. In the earliest stages of a business, speed matters more than structure. Founders are rewarded for moving quickly, adapting constantly, and solving immediate problems.
But eventually, every successful startup encounters the same challenge.
The company becomes more complicated than the founder's original operating model.
What worked with ten employees stops working with fifty. What worked with fifty stops working with two hundred. Communication becomes harder. Decision-making becomes slower. Organizational complexity begins to emerge.
This is often the moment when leadership hiring becomes strategic rather than operational.
Yet many venture-backed companies approach executive hiring too late.
They assume that because a founder successfully built the business to a certain point, the existing leadership structure will naturally scale alongside growth. Sometimes it does.
Often it doesn't.
One lesson I've observed repeatedly while working with founders is that every stage of growth requires different leadership capabilities. The skills that help create momentum are not always the same skills required to create scale.
This is one reason I find the entrepreneurial journeys of leaders like Mike and Kass Lazerow so interesting. Their success with Buddy Media wasn't simply about having a strong product. It was about building an organization capable of supporting rapid growth.
That distinction matters.
Investors often evaluate companies based on product-market fit, revenue growth, and market opportunity. Leadership teams must think about something equally important: organizational readiness.
Can the company attract executive talent?
Can it maintain culture as headcount grows?
Can leadership scale decision-making effectively?
Can the organization adapt to increasingly complex challenges?
These questions have become even more relevant in an environment shaped by artificial intelligence, changing workforce expectations, and increasingly competitive talent markets.
The founders who navigate growth most successfully are rarely those with all the answers.
They're the ones willing to recognize when new leadership capabilities are needed.
Executive hiring is not about replacing entrepreneurial energy.
It's about creating the leadership infrastructure that allows entrepreneurial energy to scale.
That's a very different conversation than recruiting.
And increasingly, it's one of the most important strategic decisions a founder can make.
